Since January 2022, Hyland faced the challenge of developing a strong pipeline of future leaders while ensuring that its high-potential employees—VPs, strategic managers, and intermediate managers—are fully prepared to take on greater responsibilities. As the company grew, it became clear that emerging leaders needed more structured support to refine their managerial skills, enhance their strategic decision-making. Without a tailored approach to leadership development, there was a risk of skill gaps, slower transitions into leadership roles, and increased reliance on external hiring for key positions. To address these challenges, Hyland needed a comprehensive coaching solution that would not only strengthen leadership capabilities at all levels but also drive long-term organizational success.
To address leadership development needs across multiple levels, we launched three tailored coaching programs targeting key contributors, strategic managers, and intermediate managers. Each program offered structured one-on-one coaching over 6 to 9 months, focusing on leadership readiness, strategic competencies, and effective team management. Deployed in 10 countries with quarterly cohorts, the initiative now delivers around 200 personalized coaching sessions annually.

atCo-Creation of Three Coaching Programs : Building Future-Ready Leaders at Hyland
—Since January 2022, Hyland has been navigating the growing challenge of cultivating a strong, future-ready leadership pipeline. With rapid organizational growth came the realization that high-potential employees—particularly vice presidents, strategic managers, and mid-level leaders—needed more structured development to step confidently into higher-impact roles. While talent was present, the infrastructure to harness it strategically was lacking. Emerging leaders required targeted support to sharpen their managerial capabilities, elevate their strategic thinking, and build the resilience necessary to lead in a fast-changing business environment.
Without a tailored development strategy, Hyland faced tangible risks: widening skill gaps, delayed transitions into leadership roles, and growing dependency on external recruitment for mission-critical positions.
The challenges included
1
Bridging the gap between operational execution and strategic leadership readiness for high-potential managers. High-potential leaders required coaching to bridge the gap between operational management and strategic leadership.
2
Mitigating risks from delayed leadership transitions and overreliance on external recruitment for critical roles. Without structured development, leadership transitions slowed and external hiring increased.
3
Embedding long-term leadership strength through scalable, insight-driven coaching programs. Tailored coaching empowered leaders to grow, ensuring a sustainable leadership pipeline.
Preparing high-potential leaders to step into strategic roles without delays or dependence on external hires — through personalized, tailored coaching that accelerates readiness and builds internal leadership strength.
To address these needs, we designed three customized coaching programs:
Key Contributors Program
Objective: Develop the leadership skills of high-potential employees identified as future leaders.
Structure: Six one-hour coaching sessions over six months.
Executive Coaching for Leaders Level 1
Objective: Support strategic managers in strengthening five key competencies aligned with the leadership framework, preparing them for future C-level responsibilities.
Structure: Eight one-hour coaching sessions over nine months.
Executive Coaching for Advanced Level 1
Objective: Enhance the leadership capabilities of intermediate managers, equipping them with the skills to lead effectively in a dynamic environment.
Structure: Eight one-hour coaching sessions over nine months.
These programs were successfully deployed across 10 countries, with cohorts of 20 participants each quarter, resulting in approximately 200 coaching sessions launched annually.
Over the past two years, these coaching initiatives have led to higher retention rates and increased employee engagement, contributing to overall company performance. The coaching programs delivered tangible, lasting improvements in leadership effectiveness and organizational performance. An impressive 95% of participants reported noticeable positive changes in their behaviors, applying coaching insights to real workplace challenges, while 94% felt more confident and better prepared to step into new leadership roles. By strengthening leadership pipelines internally, Hyland has also reduced external recruitment costs for key positions, reinforcing the long-term value of structured and personalized coaching.
